Recruiting Funnel Calculator (Applicants Needed per Hire)
Work backwards from the hires you need: applicants, screens, interviews and offers required at your stage pass rates, the applicant-to-hire yield ratio and the sourcing budget.
How it works
Offers = Hires ÷ Acceptance rate · Interviews = Offers ÷ Offer rate · Screens = Interviews ÷ Interview rate · Applicants = Screens ÷ Screen pass rate · Yield ratio = Applicants ÷ Hires
A recruiting funnel tracks how many candidates survive each hiring stage. Dividing the hires you need by each stage’s pass rate, from the last stage back to the first, shows how many applicants you must attract — the recruiting yield ratio that SHRM and talent-acquisition teams use for workforce planning. Each stage is rounded up to whole people, and the sourcing budget multiplies the applicants by your average advertising cost per applicant.
Worked example
To make 5 hires with an 80% offer acceptance rate you need 5 ÷ 0.80 = 6.25, so 7 offers. With 30% of interviews leading to an offer that is 20.83 → 21 interviews, at a 40% interview rate 52.08 → 53 screened candidates, and at a 25% screen pass rate 208.33 → 209 applicants. That is 41.7 applicants per hire (a 2.40% overall yield) and a $3,135.00 sourcing budget at $15 per applicant.
Frequently asked questions
How many applicants do I need to make one hire?
Multiply the stage pass rates together and divide 1 by the result. With 25%, 40%, 30% and 80% pass rates, 0.25 × 0.4 × 0.3 × 0.8 = 2.4%, so you need about 42 applicants per hire.
What is a recruiting yield ratio?
The share of candidates who move from one stage to the next — for example, 30% of interviewees receive an offer. The overall yield ratio is hires ÷ applicants, or its inverse, applicants per hire.
What are typical funnel conversion rates?
They vary widely by role and channel. Inbound job-board applicants often convert at 2–5% overall, referrals much higher. Track your own numbers by source for at least a few hiring cycles before planning with them.
How can I reduce the number of applicants needed?
Improve the weakest stage: clearer job ads raise the screen pass rate, structured interviews raise the offer rate, and faster, more competitive offers raise acceptance. Referrals usually have the best yield of any source.
